Employee Engagement & Retention
Employee Engagement & Retention
What you will learn
- Distinguish hygiene factors from motivators in Herzberg's theory.
- Explain why the direct manager is the strongest driver of engagement.
- Tell stay interviews apart from exit interviews.
- Match the action to the specific cause the survey revealed.
Engagement runs deeper than satisfaction: a satisfied employee may just be comfortable, while an engaged one goes the extra mile because they believe in the work. Retention starts before an employee thinks of leaving, not after they resign.
Herzberg's two-factor theory
| Hygiene factors | Motivators | |
|---|---|---|
| Examples | Pay, working conditions, policies, supervision | Achievement, recognition, responsibility, the work itself, growth |
| Effect | Absence causes dissatisfaction; presence doesn't necessarily motivate | Presence creates motivation |
Stay interview vs. exit interview
| Stay interview | Exit interview | |
|---|---|---|
| With whom | Current employees, especially top performers | Departing employees |
| Nature | Proactive | After the fact; valuable for spotting patterns over time |
The fix must match the cause
If the lowest survey score is about career future, the fix is career paths and development plans, not a raise or a recreational trip. Picking a generic fix for a specific problem is a recurring wrong answer.
What matters on the exam
- Share survey results promptly with an action plan; withholding or cherry-picking destroys trust.
- Effective recognition is timely, specific, and tied to valued behavior.
- eNPS = % promoters (9–10) − % detractors (0–6).
- An unconsidered counteroffer can disrupt internal equity without fixing why the person wants to leave.
